An interview recording should help a recruiter remember evidence. It should not quietly become a score that decides who gets the job.
This guide separates two very different uses of AI:
- Low-risk support: transcribing an approved interview and drafting factual notes.
- Higher-risk decision making: ranking, rejecting or profiling candidates from the transcript, voice or inferred behaviour.
The interview evidence chain
- Ask the same core questions for comparable candidates.
- Record only where the organisation’s process allows it.
- Tell the candidate what is captured and how it will be used.
- Generate the transcript.
- Correct names, employers, qualifications, dates and technical terms.
- Link each assessment to the published criterion.
- Complete the human scorecard.
- Save a concise reviewed ATS note.
- Delete or retain the source under the recruitment policy.
The recording is evidence support. The structured assessment remains the decision record.
What belongs in the ATS note?

Why full transcripts can create unfairness
A transcript records more than job evidence. It may include health, family, age, nationality, accent, religion, political views or third-party information. Saving all of it inside the ATS can influence later readers and retain more data than the recruitment purpose requires.
The recruiter should extract relevant evidence and remove unnecessary material.
Do not assess the candidate’s voice
Systems that infer emotion, personality, honesty, enthusiasm or cultural fit from speech can create substantial fairness and discrimination risks.
Communication style may be affected by:
- disability or neurodiversity
- accent or first language
- anxiety
- remote-call quality
- cultural turn-taking
- the interviewer’s behaviour
- the candidate’s need for reasonable adjustments
Use the candidate’s job-relevant answer, not an automated interpretation of how the answer sounded.
The 2026 automated-decision context
The Data (Use and Access) Act 2025 changed the UK framework for significant automated decisions, with most remaining data-protection provisions commencing on 5 February 2026.
The ICO has emphasised that automated recruitment still needs proper safeguards, including transparency, fairness, understandable information, challenge routes and human intervention.
A transcription tool is not automatically an automated hiring system. Risk increases when its output feeds ranking, rejection, profiling or shortlist decisions without meaningful human review.
Recruiters should review the ICO’s current recruitment and selection guidance.
Meaningful human review
A human does not add meaningful oversight by clicking “approve” on an AI recommendation. The reviewer should:
- understand the criteria and evidence
- have authority to change the outcome
- check whether the system made a factual mistake
- consider reasonable adjustments and context
- identify patterns of disadvantage
- record why the final decision was made
Candidate notice should be plain
Before the interview, explain:
- that audio will be recorded or transcribed
- the recruitment purpose
- whether AI creates notes only or supports decisions
- who can access the data
- how long it will be kept
- which alternative is available
- how the candidate can request correction or raise a concern
Do not make a candidate discover the recording from a device light or automated chat message after the interview has started.
Use consistent questions, not identical conversations
Structured recruitment does not require robotic interviews. Ask the same core questions and assess against the same criteria, while allowing follow-up questions that clarify the candidate’s evidence.
A recording helps the recruiter revisit the example without forcing every answer into a generic AI summary.
Panel interviews
Panel transcripts can misattribute speakers. Each panellist should score independently before discussing the result, and factual uncertainties should be checked before the consensus note is finalised.
Do not let one polished AI summary erase legitimate disagreement between interviewers.
Private post-interview dictation
Where recording the candidate is unnecessary, a recruiter can dictate a structured note immediately afterwards:
- criterion
- candidate evidence
- strength
- gap or uncertainty
- follow-up required
This can reduce the amount of candidate speech collected while preserving timely notes.

Bias and accuracy audit
Test the workflow using representative interview conditions:
- different accents and first languages
- remote and in-person audio
- several speakers
- technical terminology
- reasonable adjustments
- names, numbers and dates
Record correction rates and check whether errors affect some candidate groups more often than others.

An AI recorder can improve recruitment notes when it preserves job evidence and reduces memory errors. It becomes dangerous when the transcript, voice or summary quietly turns into an automated judgement about the person.
